How the leading enterprise in Vietnam's dairy industry retains employees

Vinamilk always focuses on providing learning and development opportunities, taking care of health, in addition to salary and bonus policies, welfare policies... for employees.

Busy preparing export orders near Tet, Vo Thanh Vin (Head of International Market Development Department of Vietnam Dairy Products Joint Stock Company Vinamilk) could not hide the pride in his eyes, because he and his team had just successfully explored the 60th export market for Vinamilk. Nicaragua is not too strict in terms of technical standards but is quite complicated in terms of import procedures and documents. It took Vin and his colleagues many months to open the door to this country, the largest in Central America.

"Every time we see Vinamilk products on supermarket shelves in other countries, we feel that all the efforts are worth it. For us, it is not only a business story of an enterprise, but also a pride in contributing to bringing Vietnamese goods to the world," the 9x guy expressed.

It was the desire to bring Vietnamese brands to the world that prompted Vin to apply for Vinamilk's first Trainee Management Program nearly 10 years ago. Vin still remembers the time he participated in a student exchange program in the US, when he accidentally saw Vinamilk products on supermarket shelves. He was curious to learn about the company and realized that Vinamilk's working environment created conditions for young people to continuously learn and develop; employees were given the opportunity to experience new things... "These things are quite suitable for me. For us students back then, becoming a Vinamilk employee was a big dream. And now I am still proud to work here," Vin shared.

By making employees love their jobs and be proud of where they work, Vinamilk has attracted and retained many employees. Mr. Do Hong Quang (mechanical, automation and project implementation technician) said that stable income was a factor he considered when deciding to join Vinamilk. However, salary and bonus were not the most important factors that made him stick with this place for nearly 20 years.

With a curious personality and always looking for better solutions to every problem, Mr. Quang highly appreciates Vinamilk's openness to new ideas. Most recently, realizing that the use of shrink wrap on Probi fermented yogurt drink cartons did not bring many benefits to customers while consuming large production costs, he boldly proposed removing this shrink wrap. The idea was then studied and analyzed for pros and cons before being applied in practice. It is estimated that if operated at design capacity, this idea could help Vinamilk save more than 40 billion VND in production costs and 202 tons of plastic waste each year.

"The work culture encourages employees to share ideas. A new proposal is never said no but will be carefully studied. Everyone always finds ways to turn a good idea into reality. That is the reason why I stayed at Vinamilk, even though I received many invitations with better treatment," Mr. Quang shared.

Surveys on the human resources market show that the impact of Covid-19 and fluctuations in the world situation have contributed to changing job search trends as well as employee expectations. Although salary and bonus policies are still a top priority, employees are increasingly paying more attention to comprehensive health care programs, career advancement opportunities, learning and development opportunities, and sustainable development orientation of the business...

According to human resource consultant Tieu Yen Trinh - CEO of Talentnet, the three things that businesses can apply to conquer employees in any situation are "dare to step out of the safe zone", "dare to give up old habits to innovate" and "dare to create, expand vision to create value for people and society". Ms. Trinh emphasized the third dare, "businesses need to expand vision and create value, thereby improving the experience and quality of life for employees and the community". This is also what Vin and Quang saw in Vinamilk to continue to stick with the company over the years.

According to Ms. Bui Thi Huong - Executive Director of Human Resources, Administration and External Relations of Vinamilk, "the best working environment is the one that best suits each employee". That is also the reason why Vinamilk has held the No. 1 position in the Top 100 Best Workplaces in Vietnam for many consecutive years. "At Vinamilk, we always strive to create an environment where employees can continuously improve their qualifications and promote their own values", Ms. Huong said.

Specifically, right from joining Vinamilk, employees have participated in integration and experience programs for new employees, such as "Journey to explore farms and factories", "Sell together"... These activities help new employees better understand the company culture as well as build love for the brand.

In 2023, the Vietnamese dairy giant organized 584 training courses on quality management, policies, skills, thinking, etc., attracting the participation of 28,000 employees. It is estimated that the total internal training time at Vinamilk is up to 300,000 hours. In addition, the company also continuously sponsors employees to participate in training programs and workshops of organizations to develop professional expertise such as the University of Science and Technology, KPMG, TikTok, Tetra Pak, etc. or the world's top marketing communications units.

To encourage employees to continue to improve their capacity, the company also offers scholarships such as the Full Scholarship for the Liberal Leadership Program of PACE Business School, Outstanding Master of Business Administration Scholarship (MBA Talent 2024), Leadership Development Scholarship of FMIT Academy...

Along with that are sports activities, art or travel programs for long-term members... creating an environment for exchange between departments, as well as increasing the connection between employees and the company.

The company representative said that in the context of economic fluctuations, Vinamilk always ensures salaries and benefits, so that employees can wholeheartedly develop their long-term careers. The company persistently works with Vietnam's leading salary consulting firm - Mercer - to develop a competency assessment system and a salary and bonus mechanism based on results, contributing to creating a transparent working environment. The physical and mental health of employees is fully taken care of through periodic health check-up programs, health insurance, vacation expenses, birthday gifts, wedding gifts, etc.

Last January, Vinamilk was awarded the "Great Place to Work" certification by the global agency for evaluating and recognizing workplace culture, Great Place to Work. Unlike other certifications that are usually voted on by the community, the Great Place to Work certification is "scored" by the company's own employees. Only businesses that are rated excellent by more than 65% of participating employees are awarded the certification. At Vinamilk, 83% of participants rated the company excellent. Of which, up to 93% of employees wholeheartedly believe that the company is on the right track in its mission of serving the community through good deeds.

"The certification is a reliable survey for businesses to better understand employees' thoughts and assessments of the working environment, development opportunities, work motivation, love, pride in the brand as well as trust in the leadership. Through that, we have the opportunity to adjust our human resource development strategy as well as policies to attract and retain talent better," Ms. Bui Thi Huong shared.
